摘 要:教师情绪劳动作为教育领域的重要研究议题,对教学质量的影响日益受到关注。本研究基于社会交换理论和情绪感染理论,探讨教师情绪劳动的不同维度(表层扮演、深层扮演及自然表达)对教学质量的作用机制,并引入职业倦怠作为中介变量进行分析。研究采用问卷调查法,以全国范围内318名中小学教师为样本,通过结构方程模型验证假设关系。结果表明,深层扮演和自然表达显著正向影响教学质量,而表层扮演则呈现负向影响;职业倦怠在表层扮演与教学质量之间起到部分中介作用。此外,研究发现教师的情绪调节能力能够有效缓解表层扮演带来的负面影响,从而提升教学质量。本研究的创新点在于将情绪劳动的多维特性与教学质量建立系统性联系,并揭示职业倦怠的中介效应,为优化教师情绪管理策略提供了理论依据和实践指导,同时强调了学校组织支持在改善教师情绪劳动环境中的关键作用。

The Impact of Teachers' Emotional Labor on Teaching Quality: An Empirical Study

Abstract:Teacher emotional labor, as an important research topic in the field of education, has increasingly drawn attention for its impact on teaching quality. Based on social exchange theory and emotional contagion theory, this study investigates the mechanisms by which different dimensions of teacher emotional labor (surface acting, deep acting, and natural ex pression) influence teaching quality, with occupational burnout introduced as a mediating variable for analysis. A questionnaire survey method was employed, with a sample of 318 primary and secondary school teachers from across the country, and the hypothesized relationships were tested using structural equation modeling. The results indicate that deep acting and natural ex pression have significant positive effects on teaching quality, while surface acting exhibits a negative effect; occupational burnout partially mediates the relationship between surface acting and teaching quality. Furthermore, the study finds that teachers' emotion regulation abilities can effectively alleviate the negative impacts of surface acting, thereby enhancing teaching quality. The innovation of this study lies in systematically linking the multidimensional characteristics of emotional labor to teaching quality and revealing the mediating effect of occupational burnout, providing theoretical support and practical guidance for optimizing teachers' emotion management strategies. Additionally, it emphasizes the critical role of organizational support from schools in improving the emotional labor environment for teachers.
