摘 要
本研究聚焦于医务社会工作者的留职意愿及其影响因素,旨在探讨如何通过改善工作环境、促进职业发展、完善组织管理及平衡工作与生活等方面,提升医务社会工作者的职业满意度与留职意愿。文章通过深入剖析工作环境、职业发展、组织管理及个人因素等四大维度,揭示了影响医务社会工作者留职意愿的关键因素。研究发现,工作满意度低下、职业发展瓶颈、工作与生活冲突及组织支持不足是医务社会工作者留职意愿面临的主要问题。针对这些问题,本文提出了一系列对策,包括优化工作环境与氛围、促进职业发展与成长、完善组织管理与支持,以及平衡工作与生活等,旨在构建一个更加有利于医务社会工作者职业发展与个人成长的工作环境,从而提升其留职意愿与工作效能。

Abstract
This study focuses on the retention intention of medical social workers and its influencing factors, and aims to explore how to improve the career satisfaction and retention intention of medical social workers by improving the working environment, promoting career development, improving organization and management, and balancing work and life. This paper reveals the key factors that affect the willingness of medical social workers to stay on the job through in-depth analysis of working environment, career development, organizational management and personal factors. The study found that low job satisfaction, career development bottleneck, work-life conflict and insufficient organizational support were the main problems faced by medical social workers. In response to these problems, this paper proposes a series of countermeasures, including optimizing the working environment and atmosphere, promoting career development and growth, improving organizational management and support, and balancing work and life, so as to build a working environment more conducive to the career development and personal growth of medical social workers, so as to enhance their willingness to stay and work efficiency.
