团队冲突管理策略与员工工作满意度关系研究



摘  要:团队冲突在现代组织中不可避免,其管理方式对员工的工作满意度具有重要影响。本研究旨在探讨不同团队冲突管理策略与员工工作满意度之间的关系,并揭示其内在机制。通过文献回顾与理论分析,选取了竞争、协作、回避、妥协和迁就五种典型冲突管理策略作为研究变量。采用问卷调查法收集数据,以325名企业员工为样本,运用结构方程模型进行数据分析。结果表明,协作和妥协策略显著正向影响员工工作满意度,而竞争和回避策略则产生显著负向影响;迁就策略的影响相对有限。此外,心理安全感在冲突管理策略与工作满意度之间起到部分中介作用。本研究的创新点在于系统地解析了冲突管理策略的具体效应及其心理机制,为组织优化冲突管理提供了理论依据和实践指导,同时丰富了相关领域的研究内容。

A Study on the Relationship between Team Conflict Management Strategies and Employee Job Satisfaction

Abstract:Team conflict is inevitable in modern organizations, and the way it is managed significantly influences employees' job satisfaction. This study aims to explore the relationship between different team conflict management strategies and employee job satisfaction, as well as to uncover the underlying mechanisms. Through a literature review and theoretical analysis, five typical conflict management strategies—competition, collaboration, avoidance, compromise, and accommodation—were selected as research variables. Data were collected using a questionnaire survey with a sample of 325 corporate employees, and structural equation modeling was employed for data analysis. The results indicate that collaboration and compromise strategies have a significantly positive impact on employee job satisfaction, whereas competition and avoidance strategies exert a significantly negative influence; the effect of accommodation strategy is relatively limited. Furthermore, psychological safety partially mediates the relationship between conflict management strategies and job satisfaction. The novelty of this study lies in its systematic examination of the specific effects of conflict management strategies and their psychological mechanisms, providing theoretical support and practical guidance for organizations to optimize conflict management, while also enriching the research content in related fields.
