摘 要
随着数字经济的快速发展,企业数字化转型已成为全球范围内的必然趋势,而员工作为企业转型的核心要素,其技能水平和适应能力直接影响转型成效。本研究以企业数字化转型中的员工培训与技能提升为切入点,旨在探讨如何通过系统化的培训机制帮助员工适应技术变革并实现个人与组织的协同发展。研究采用混合研究方法,结合问卷调查、深度访谈及案例分析,选取了来自不同行业的30家企业及其员工作为样本,全面评估当前企业在数字化转型过程中面临的培训挑战及技能需求。研究结果表明,多数企业在数字化转型中存在培训资源分配不均、内容针对性不足以及评估体系缺乏等问题,这些问题导致员工在数字技能、数据分析能力和创新思维等方面存在明显短板。为此,本研究提出了一套基于个性化需求的动态培训框架,强调将技术培训与软技能培训相结合,并引入智能化学习平台以提高培训效率。此外,研究还发现,建立跨部门协作机制和营造开放的学习文化对员工技能提升具有显著促进作用。

Abstract
With the rapid development of the digital economy, enterprise digital transformation has become an inevitable trend globally. As a core element of this transformation, employees' skill levels and adaptability directly affect its effectiveness. This study focuses on employee training and skill enhancement during enterprise digital transformation, aiming to explore how systematic training mechanisms can assist employees in adapting to technological changes and achieving co-development between individuals and organizations. A mixed-methods approach was adopted, combining questionnaire surveys, in-depth interviews, and case analyses, with 30 enterprises and their employees from various industries selected as samples to comprehensively evaluate the training challenges and skill requirements faced by enterprises during digital transformation. The results indicate that most enterprises encounter issues such as uneven distribution of training resources, insufficient content relevance, and a lack of evaluation systems, which lead to significant deficiencies in employees' digital skills, data analysis capabilities, and innovative thinking. In response, this study proposes a dynamic training fr amework based on personalized needs, emphasizing the integration of technical and soft-skill training, along with the introduction of intelligent learning platforms to enhance training efficiency. Additionally, the research finds that establishing cross-departmental collaboration mechanisms and fostering an open learning culture significantly promote employee skill development.
