企业社会责任与员工工作生活质量的关系研究


摘  要:随着社会对企业可持续发展的关注日益增加,企业社会责任(CSR)与员工工作生活质量(WQOL)之间的关系成为学术界和实践领域的重要议题。本研究旨在探讨企业履行社会责任对员工工作生活质量的影响机制,并进一步分析其作用路径。通过问卷调查法收集了来自不同行业的500份有效样本数据,并运用结构方程模型进行实证分析。研究发现,企业社会责任的履行显著正向影响员工的工作生活质量,其中组织支持感在二者之间起到部分中介作用,而员工的职业认同则起到了调节效应。这一结论不仅验证了企业社会责任对员工个体层面的积极影响,还揭示了心理感知和社会认知在该过程中的重要作用。本研究的创新点在于将组织支持感纳入分析框架,同时考察了职业认同的边界条件,为理论发展提供了新视角。此外,研究结果为企业管理者制定社会责任战略、优化人力资源管理政策提供了实践指导,有助于实现企业与员工的共同发展。

The Relationship between Corporate Social Responsibility and Employees' Work-Life Quality

Abstract:With the increasing societal attention on corporate sustainability, the relationship between corporate social responsibility (CSR) and employees' work quality of life (WQOL) has become an important topic in both academic research and practical applications. This study aims to explore the influence mechanism of CSR on WQOL and further analyze its mediating pathways. A total of 500 valid samples were collected from various industries through a questionnaire survey, and structural equation modeling was employed for empirical analysis. The findings reveal that the implementation of CSR significantly and positively affects employees' WQOL, with perceived organizational support acting as a partial mediator between the two constructs. Moreover, employees' professional identity moderates this relationship, indicating its boundary conditions. These results not only confirm the positive impact of CSR at the individual level but also highlight the critical role of psychological perception and social cognition in this process. The innovation of this study lies in incorporating perceived organizational support into the analytical fr amework and examining the moderating effect of professional identity, thereby providing new insights for theoretical development. Additionally, the research outcomes offer practical guidance for managers in formulating CSR strategies and optimizing human resource management policies, contributing to the co-development of enterprises and their employees.
