员工领导力培养与企业中层管理者效能提升

摘    要

  随着企业竞争环境日益复杂,中层管理者作为连接高层决策与基层执行的关键环节,其领导力水平直接影响企业整体运营效能。本研究聚焦于员工领导力培养对企业中层管理者效能的提升作用,旨在探讨系统化的领导力培训如何优化管理者的综合能力。通过文献综述发现,当前关于中层管理者领导力的研究多集中于理论框架构建,而缺乏实证分析和具体培养路径的探索。为此,本研究采用问卷调查法、访谈法以及案例分析法相结合的方式,选取了不同规模和行业的12家企业作为样本,共收集有效问卷867份,深度访谈45位中层管理者。研究结果显示,经过系统化领导力培训后,参与者的战略思维能力、团队协作能力、问题解决能力和变革创新能力均得到显著提升,其中以沟通协调能力和创新意识的改善最为明显。进一步分析表明,领导力培养对管理者工作满意度、团队凝聚力及部门绩效均有正向促进作用。

Abstract 
  With the increasingly complex competitive environment of enterprises, middle-level leadership, as a key link connecting high-level decision-making and grassroots execution, directly affects the overall operational efficiency of enterprises. This study focuses on the role of employee leadership training on improving the efficiency of middle managers, and aims to explore how systematic leadership training can optimize the comprehensive ability of managers. Through the literature review, it is found that the current research on the leadership of middle managers focuses on the construction of theoretical fr amework, but lacks empirical analysis and the exploration of specific training paths. To this end, this study used questionnaire survey, interview method and case analysis to select 12 enterprises of different sizes and industries as samples, collected 867 valid questionnaires and conducted in-depth interviews with 45 middle managers. The results show that after systematic leadership training, participants' strategic thinking ability, teamwork ability, problem solving ability and innovation ability were significantly improved, among which communication and coordination ability and innovation consciousness were the most obvious. Further analysis shows that leadership cultivation has a positive effect on promoting managers' job satisfaction, team cohesion and department performance.
