员工领导力培养项目对企业发展的影响

摘    要

  随着企业竞争环境日益复杂,员工领导力培养成为提升组织竞争力的关键因素。本研究旨在探讨员工领导力培养项目对企业发展的多维度影响,通过系统性文献综述与实证分析相结合的方法,选取了来自不同行业的120家企业作为样本,运用问卷调查、深度访谈和案例研究等多元手段收集数据,并采用结构方程模型进行量化分析。研究发现,有效的领导力培养项目不仅能够显著提升员工的个人领导能力,还能促进团队协作效率,增强企业的创新能力和应变能力,对企业的长期绩效产生积极影响。特别地,本研究首次将心理资本理论引入领导力培养效果评估体系,揭示了心理资本在领导力发展中的中介作用机制,为企业设计更具针对性的培养方案提供了理论依据。此外,研究还发现领导力培养项目的实施效果与企业文化氛围密切相关,良好的文化环境能够放大培养项目的正面效应。

Abstract 
  With the increasingly complex competitive environment of enterprises, employee leadership training has become a key factor to enhance the competitiveness of organizations. This study aims to explore the multidimensional influence of employee leadership training program on enterprise development. By combining systematic literature review and empirical analysis, 120 companies from different industries were selected as samples, using questionnaires, in-depth interviews and case study to collect data, and using quantitative analysis of structural equation model. The study found that effective leadership training programs can not only significantly improve the personal leadership skills of employees, but also promote the efficiency of teamwork, enhance the innovation ability and adaptability of the enterprise, and have a positive impact on the long-term performance of the enterprise. In particular, this study for the first time introduced the theory of psychological capital into the effect evaluation system of leadership training, revealed the intermediary mechanism of psychological capital in leadership development, and provided a theoretical basis for enterprises to design more targeted training programs. In addition, the study also found that the implementation effect of the leadership training program is closely related to the corporate culture atmosphere, and a good cultural environment can amplify the positive effect of the training program.
