摘 要
随着现代社会工作与家庭角色的日益复杂化,员工面临的工作家庭冲突(WFC)成为人力资源管理领域的重要议题。本研究旨在探讨工作家庭冲突对员工工作满意度的影响机制,通过系统性文献回顾发现现有研究在测量工具和理论框架方面存在不足。为此,本研究采用问卷调查法,以某地区1200名企业员工为样本,运用结构方程模型进行数据分析。研究结果表明,工作家庭冲突对工作满意度具有显著负向影响,且这种影响在不同性别、年龄和职业阶段的员工中存在差异。进一步分析发现,社会支持在二者之间起到部分中介作用,尤其是来自同事和上级的支持能够有效缓解工作家庭冲突带来的负面影响。此外,本研究还构建了包含个人特质、组织特征和社会支持三个维度的整合模型,该模型解释力达到45%。

Abstract
With the increasing complexity of work and family roles in modern society, the work and family conflict (WFC) faced by employees has become an important issue in the field of human resource management. This study aimed to explore the mechanisms of the influence of work-family conflicts on employee job satisfaction, and a systematic literature review identified existing research in measurement tools and theoretical fr amework. For this purpose, the questionnaire survey method has used 1200 employees in a certain area and the structural equation model for data analysis. The findings suggest that work-family conflict has a significant negative effect on job satisfaction, and that this effect varies among employees by gender, age and career stage. Further analysis found that social support plays a partial intermediary role between the two, especially the support from colleagues and superiors can effectively alleviate the negative impact of work and family conflicts. In addition, an integrated model containing three dimensions of personal traits, organizational characteristics, and social support, with an explanatory power of 45%.
