摘 要
在全球化与数字化快速发展的背景下,企业组织结构面临前所未有的变革压力。为应对市场环境的不确定性,许多企业通过调整组织结构以提升灵活性和竞争力,然而这一过程对员工的适应性提出了更高要求。本研究旨在探讨企业组织结构变革对员工适应性的影响机制,并识别关键影响因素及干预路径。研究采用定量与定性相结合的方法,首先通过深度访谈获取企业实践中的典型案例,随后设计问卷并收集来自不同行业的大样本数据进行实证分析。结果表明,组织结构变革对员工的心理压力、工作满意度及职业发展预期均产生显著影响,而员工的适应性主要受其心理韧性、社会支持以及组织变革沟通质量的调节作用。此外,研究发现组织在变革过程中若能提供系统性的支持措施,如培训与发展计划、心理辅导服务等,将有效缓解员工的负面情绪并促进其适应能力的提升。

Abstract
Under the background of the rapid development of globalization and digitalization, the organizational structure of enterprises is facing the unprecedented pressure of change. In order to cope with the uncertainty of the market environment, many enterprises adjust their organizational structure to improve their flexibility and competitiveness, but this process puts forward higher requirements for the adaptability of employees. This study aims to explore the influence mechanism of organizational structure change on employee adaptability, and identify the key influencing factors and intervention paths. The study adopted a combination of quantitative and qualitative methods, and first obtained typical cases used in enterprise practice through in-depth interviews, then designed questionnaires and collected large sample data from different industries for empirical analysis. The results show that the change of organizational structure has a significant impact on their psychological pressure, job satisfaction and career development expectations, while the adaptability of employees is mainly regulated by their psychological resilience, social support and the communication quality of organizational change. In addition, the study found that if the organization can provide systematic support measures, such as training and development programs and psychological counseling services, in the process of change, it will effectively alleviate the negative emotions of employees and promote their adaptability.
