摘 要
随着经济全球化进程的加快,跨国企业数量不断增加,在不同文化背景下的员工交流日益频繁,跨文化沟通问题逐渐凸显。本研究旨在探讨跨国企业人力资源管理中的跨文化沟通问题及应对策略,以提升跨国企业的运营效率和竞争力。通过对多家跨国企业的实地调研、深度访谈以及问卷调查等方法,收集了大量一手数据,并结合文献研究法进行理论分析。研究发现,语言障碍、价值观差异、非言语行为误解是主要的跨文化沟通障碍,这些问题导致信息传递不畅、团队协作效率低下、员工归属感缺失等不良后果。针对上述问题,提出建立多元文化培训体系、完善沟通机制、营造包容的企业文化氛围等对策。本研究创新性地构建了跨文化沟通能力评估模型,为跨国企业选拔和培养具备跨文化沟通能力的人才提供了科学依据,同时强调从组织层面和个人层面双管齐下解决跨文化沟通问题,对跨国企业在复杂多变的国际环境中实现可持续发展具有重要指导意义。

Abstract
As the process of economic globalization accelerates, the number of multinational corporations is increasing, leading to more frequent interactions among employees from diverse cultural backgrounds, thereby highlighting issues of intercultural communication. This study aims to explore intercultural communication challenges and corresponding strategies in human resource management within multinational corporations to enhance their operational efficiency and competitiveness. By employing methods such as field research, in-depth interviews, and surveys across multiple multinational corporations, a substantial amount of primary data was collected, complemented by theoretical analysis through literature review. The findings reveal that language barriers, differences in value systems, and misunderstandings of non-verbal behaviors constitute major obstacles in intercultural communication. These issues result in ineffective information transmission, reduced team collaboration efficiency, and diminished employee sense of belonging. To address these problems, this study proposes establishing a multicultural training system, improving communication mechanisms, and fostering an inclusive corporate culture. Innovatively, an intercultural communication competence evaluation model has been constructed, providing a scientific basis for selecting and cultivating talents with intercultural communication skills in multinational corporations. Moreover, it emphasizes addressing intercultural communication issues from both organizational and individual perspectives, offering significant guidance for sustainable development of multinational corporations in the complex and ever-changing international environment.
