Abstract

As globalization and market competition intensify, firms are confronted with increasingly complex operating environments, and diverse teams have become a critical avenue for enhancing organizational performance due to their ability to integrate varied backgrounds, skills, and knowledge. This study investigates the influence mechanism of diverse team management on firm performance and proposes optimized management strategies to achieve performance improvement. By employing a mixed-methods approach, data were collected from 120 enterprises through questionnaires, and structural equation modeling was utilized to analyze the relationships among team diversity, management approaches, and performance. The findings indicate that cultural diversity and skill diversity exert significant positive effects on team performance, yet cognitive conflict may undermine these benefits. Effective diversity management strategies, such as establishing trust mechanisms, enhancing communication, and ensuring goal alignment, can significantly mitigate conflicts and strengthen team collaboration. Moreover, leadership support plays a crucial moderating role in this process. The novelty of this research lies in its integration of both the positive and negative effects of diverse teams into a unified fr amework for analysis, revealing the central importance of managerial intervention in facilitating the transformation of diversity value. Key contributions include providing empirical support for theoretical research and offering specific, actionable management recommendations for practical application, which assist firms in fully leveraging the potential of diverse teams within complex environments to achieve sustainable development and performance enhancement.
