摘 要
随着数字化技术的迅猛发展,企业面临日益复杂的竞争环境,人才招聘与保留成为其可持续发展的关键因素。本研究旨在探讨数字化时代背景下企业如何优化人才招聘与保留策略,以应对技术变革和人力资源管理的新挑战。通过文献综述、案例分析及问卷调查相结合的方法,本研究选取了多个行业中的代表性企业作为样本,深入剖析其在数字化转型过程中的人才管理实践。研究结果表明,数字化工具的应用显著提升了招聘效率和精准度,同时数据驱动的决策机制有助于制定更具针对性的员工激励与保留方案。此外,研究发现企业需注重构建学习型组织文化,强化员工数字技能培养,并通过灵活的工作模式满足新生代员工的职业需求。本研究的创新点在于将数字化技术与传统人力资源管理理论相融合,提出了基于大数据分析的动态招聘模型以及多维度员工保留框架,为企业提供了可操作性强的实践指南。主要贡献体现在为学术界拓展了数字化时代人力资源管理的研究视角,同时为企业管理者提供了系统化的策略参考,助力其在快速变化的市场环境中实现人才竞争优势的最大化。

Abstract
With the rapid development of digital technology, enterprises are facing increasingly complex competitive environments, and the recruitment and retention of talent have become critical factors for sustainable development. This study aims to explore how enterprises can optimize their talent recruitment and retention strategies in the context of the digital era to address the challenges posed by technological changes and new demands in human resource management. By employing a combination of literature review, case analysis, and questionnaire surveys, this research selects representative enterprises from multiple industries as samples to conduct an in-depth analysis of their talent management practices during digital transformation. The results indicate that the application of digital tools has significantly improved the efficiency and accuracy of recruitment processes, while data-driven decision-making mechanisms contribute to the development of more targeted employee motivation and retention plans. Furthermore, the study reveals that enterprises need to focus on building a learning-oriented organizational culture, enhancing employees' digital skill development, and adopting flexible working models to meet the career needs of younger generations. A key innovation of this research lies in integrating digital technologies with traditional human resource management theories, proposing a dynamic recruitment model based on big data analytics and a multi-dimensional employee retention fr amework. These contributions provide enterprises with practical guidelines that are highly actionable. The primary academic contribution is the expansion of research perspectives on human resource management in the digital age, while offering systematic strategic references for enterprise managers to maximize their talent competitive advantage in rapidly changing market environments.
