摘 要
随着经济全球化和市场竞争加剧,企业组织文化作为影响员工行为与态度的重要因素,逐渐成为学术界和实践领域的研究热点。本研究旨在探讨企业组织文化对员工工作满意度的影响机制,并通过实证分析揭示其具体作用路径。研究基于经典组织文化理论,结合现代企业管理情境,构建了包含价值观、领导风格、团队协作等维度的综合模型。采用问卷调查法收集数据,选取某行业内的多家企业为样本,共回收有效问卷523份。运用结构方程模型(SEM)进行数据分析,结果显示,企业组织文化对员工工作满意度具有显著正向影响,其中价值观一致性是关键中介变量,而领导风格和团队协作则分别在不同层面起到调节作用。此外,研究发现文化氛围的感知强度能够显著增强员工对组织的认同感,从而提升其工作满意度。本研究的创新点在于将组织文化的多维特性与员工心理机制相结合,深入剖析了文化要素如何通过内在机制影响员工态度。这一成果不仅丰富了组织文化与员工行为关系的理论框架,也为企业管理者优化组织文化建设提供了实践指导,强调了构建和谐文化氛围的重要性,以促进员工满意度的持续提升。

With the deepening of economic globalization and intensifying market competition, organizational culture in enterprises has increasingly become a focal point of both academic research and practical exploration as a critical factor influencing employee behavior and attitudes. This study aims to investigate the underlying mechanisms through which corporate organizational culture affects employee job satisfaction and to reveal its specific pathways via empirical analysis. Grounded in classical organizational culture theory and integrated with contemporary management contexts, a comprehensive model was constructed, encompassing dimensions such as values, leadership style, and team collaboration. Data were collected using a questionnaire survey method, with multiple enterprises from a specific industry selected as samples, resulting in 523 valid questionnaires being recovered. Structural equation modeling (SEM) was employed for data analysis, and the results indicated that corporate organizational culture exerts a significantly positive influence on employee job satisfaction. Among the variables, value congruence serves as a key mediating variable, while leadership style and team collaboration play moderating roles at different levels. Additionally, the study found that the perceived intensity of cultural ambiance can substantially enhance employees' identification with the organization, thereby improving their job satisfaction. The innovation of this research lies in its integration of the multidimensional characteristics of organizational culture with employee psychological mechanisms, providing an in-depth analysis of how cultural elements influence employee attitudes through internal mechanisms. This outcome not only enriches the theoretical fr amework regarding the relationship between organizational culture and employee behavior but also offers practical guidance for enterprise managers in optimizing organizational culture construction, emphasizing the importance of fostering a harmonious cultural atmosphere to continuously enhance employee satisfaction.
