企业创新文化构建与员工创新行为的关系

  随着全球化竞争加剧和知识经济的兴起,企业创新成为可持续发展的核心驱动力,而员工创新行为作为组织创新的重要组成部分,受到越来越多的关注。本研究旨在探讨企业创新文化构建与员工创新行为之间的关系,并进一步揭示其内在作用机制。通过文献回顾与理论分析,本文提出了一个整合性框架,将心理安全感作为中介变量纳入研究模型。研究采用问卷调查法,选取我国多个行业中的356名员工为样本,运用结构方程模型进行数据分析。结果表明,企业创新文化对员工创新行为具有显著正向影响,且心理安全感在两者之间发挥了部分中介作用。此外,领导支持感知在这一关系中起到调节作用,强化了创新文化对心理安全感及员工创新行为的促进效果。本研究的创新点在于同时考察了中介机制与调节效应,丰富了企业创新文化的理论内涵,并为企业实践提供了具体指导。研究发现不仅深化了对创新文化与员工行为关系的理解,还为企业营造有利于创新的文化氛围、激发员工潜能提供了科学依据,具有重要的理论价值与实践意义。

Abstract

  With the intensification of global competition and the rise of the knowledge economy, corporate innovation has become the core driving force for sustainable development. As an essential component of organizational innovation, employee innovative behavior has attracted increasing attention. This study aims to explore the relationship between corporate innovation culture construction and employee innovative behavior, as well as to reveal the underlying mechanism of this relationship. Through a literature review and theoretical analysis, an integrative fr amework is proposed, incorporating psychological safety as a mediating variable into the research model. The study employs a questionnaire survey method, selecting 356 employees from multiple industries in China as the sample, and utilizes structural equation modeling for data analysis. The results indicate that corporate innovation culture has a significantly positive impact on employee innovative behavior, and psychological safety partially mediates this relationship. Additionally, perceived leader support moderates this relationship, enhancing the promoting effect of innovation culture on psychological safety and employee innovative behavior. The novelty of this study lies in simultaneously examining the mediating mechanism and moderating effect, thereby enriching the theoretical connotation of corporate innovation culture and providing specific guidance for business practices. The findings not only deepen the understanding of the relationship between innovation culture and employee behavior but also offer scientific evidence for fostering a cultural atmosphere conducive to innovation and unleashing employee potential, thus possessing significant theoretical value and practical implications.
