  随着社会性别平等意识的提升以及女性在职场中的地位日益凸显,女性领导力逐渐成为企业管理研究的重要议题本研究旨在探讨女性领导力在现代企业管理中的作用与面临的挑战通过文献分析与实证研究相结合的方法,选取来自不同行业和规模的企业样本,对女性领导者的行为特征、团队绩效影响及职业发展障碍进行系统考察研究发现,女性领导者倾向于展现出更强的关系导向型领导风格,能够有效促进团队协作与员工满意度,并在危机管理中表现出更高的灵活性与适应性然而,女性领导者在晋升过程中仍面临隐性偏见、工作与家庭冲突等多重障碍基于此,本研究提出构建包容性组织文化、完善支持政策及加强领导力培训的建议,以助力女性领导者充分发挥其潜力本研究的创新点在于从多维度剖析女性领导力的独特价值,并结合现实情境揭示其发展困境,为理论研究与实践应用提供了新的视角和参考依据研究成果不仅有助于深化对女性领导力的认识,也为推动性别平等和优化企业人力资源管理策略提供了重要启示

Abstract

  With the increasing awareness of gender equality and the growing prominence of women in the workplace, female leadership has become an important topic in enterprise management research. This study aims to explore the role and challenges of female leadership in modern enterprise management by combining literature analysis with empirical research. A sample of enterprises from different industries and scales was selected to systematically examine the behavioral characteristics of female leaders, their impact on team performance, and the obstacles to their career development. The findings indicate that female leaders tend to exhibit a stronger relationship-oriented leadership style, effectively promoting team collaboration and employee satisfaction while demonstrating greater flexibility and adaptability in crisis management. Nevertheless, female leaders continue to face multiple barriers in their promotion processes, including implicit biases and work-family conflicts. Based on these insights, this study proposes recommendations for building inclusive organizational cultures, improving supportive policies, and enhancing leadership training programs to facilitate the full realization of female leaders' potential. The innovation of this study lies in its multidimensional analysis of the unique value of female leadership and its revelation of developmental challenges within real-world contexts, offering new perspectives and reference points for both theoretical research and practical applications. The research outcomes not only deepen the understanding of female leadership but also provide significant implications for advancing gender equality and optimizing enterprise human resource management strategies.
