女性员工满意度的影响因素与管理对策

摘    要

  随着现代社会的发展,女性在职场中的地位日益重要,其工作满意度不仅影响自身职业发展,也对组织绩效产生关键作用。本研究旨在探讨中国背景下女性员工满意度的影响因素及管理对策,通过文献综述与实证研究相结合的方式,采用问卷调查法收集来自不同行业共1200份有效样本数据,并运用SPSS统计软件进行因子分析、相关性分析和回归分析。研究发现,工作环境、薪酬福利、职业发展机会、领导支持以及工作-家庭平衡是影响女性员工满意度的主要因素,其中工作-家庭平衡因素尤为突出。进一步研究表明,良好的工作环境能显著提升女性员工的工作投入度,合理的薪酬福利体系有助于增强其忠诚度,充足的职业发展空间可激发创造力,而领导的支持则为女性员工提供了必要的心理安全感。基于此,本文提出针对性的管理建议:企业应优化办公环境,完善薪酬激励机制,拓宽晋升渠道,建立弹性工作制度,加强领导关怀,以全面提升女性员工满意度。

Abstract 
  With the development of modern society, women's position in the workplace is becoming increasingly important. Their job satisfaction not only affects their own career development, but also plays a key role in organizational performance. This study aims to explore the factors influencing the satisfaction and management countermeasures of female employees in China. By combining literature review and empirical research, we collected 1200 valid sample data from different industries by questionnaire survey, and conducted factor analysis, correlation analysis and regression analysis. The study found that work environment, pay and benefits, career development opportunities, leadership support, and work-family balance are the main factors affecting female employee satisfaction, with the work-family balance factor being particularly prominent. Further research shows that a good working environment can significantly improve the work input of female employees, a reasonable salary and welfare system helps to enhance their loyalty, sufficient career development space can stimulate creativity, and the support of leaders provides female employees with necessary psychological security for female employees. Based on this, this paper puts forward targeted management suggestions: enterprises should optimize the office environment, improve the salary incentive mechanism, broaden the promotion channels, establish a flexible work system, strengthen the leadership care, in order to comprehensively improve the satisfaction of female employees.
