摘要
随着全球化进程的加速和企业竞争环境的日益复杂,多元化工作环境逐渐成为现代组织的重要特征。本研究旨在探讨多元化工作环境对员工创新能力的影响,通过文献综述发现现有研究多集中于多元化与绩效关系,而对创新能力影响机制的研究相对不足。为此,本研究基于社会认同理论和社会资本理论构建理论框架,采用问卷调查法收集来自不同行业、规模企业的625份有效样本数据,运用结构方程模型进行数据分析。结果表明,多元化工作环境能够显著提升员工创新能力,其中文化多样性对创新能力有直接正向影响,年龄和性别多样性则通过促进知识共享间接发挥作用。进一步分析发现,领导支持在上述关系中起到重要的调节作用,当领导提供足够支持时,多元化工作环境对创新能力的积极影响更为明显。本研究创新性地将多元化的不同类型区分对待,并引入领导支持作为调节变量,丰富了多元化管理领域的理论成果,为企业营造有利于创新的多元化环境提供了实证依据,有助于管理者制定更有效的多元化管理策略以激发员工创新能力。

Abstract
As globalization accelerates and the competitive environment for enterprises becomes increasingly complex, a diversified work environment has gradually become a significant characteristic of modern organizations. This study aims to investigate the impact of a diversified work environment on employee innovation capability. Through a literature review, it was found that existing research predominantly focuses on the relationship between diversity and performance, with relatively insufficient exploration into the mechanisms affecting innovation capability. To address this gap, this study constructs a theoretical fr amework based on social identity theory and social capital theory. A questionnaire survey method was employed to collect 625 valid samples from enterprises of different industries and sizes, and structural equation modeling was utilized for data analysis. The results indicate that a diversified work environment can significantly enhance employee innovation capability, where cultural diversity exerts a direct positive influence on innovation capability, while age and gender diversity play an indirect role by promoting knowledge sharing. Further analysis reveals that leadership support plays a crucial moderating role in these relationships; when sufficient support is provided by leaders, the positive impact of a diversified work environment on innovation capability becomes more pronounced. This study innovatively distinguishes between different types of diversity and introduces leadership support as a moderating variable, thereby enriching theoretical achievements in the field of diversity management and providing empirical evidence for enterprises to create a diversified environment conducive to innovation. This contributes to assisting managers in formulating more effective diversity management strategies to stimulate employee innovation capability.
