  随着经济全球化和知识经济的兴起,企业创新能力已成为其核心竞争力的重要来源,而员工激励机制作为激发员工创造力的关键手段,对提升企业创新能力具有深远影响。本研究旨在探讨员工激励机制与企业创新能力之间的关系,并分析不同类型激励措施对企业创新行为的具体作用机制。研究采用定量与定性相结合的方法,通过问卷调查收集了来自不同行业的300家企业数据,并运用结构方程模型进行数据分析。结果表明,物质激励与非物质激励均能显著促进企业创新能力的提升,其中非物质激励的作用更为突出,尤其是在激发员工内在动机和团队协作方面表现明显。此外,研究发现激励机制的有效性受到组织文化和领导风格的调节作用影响。本研究的创新点在于将激励机制分解为多个维度进行深入分析,并首次引入中介变量“员工创新意愿”以揭示作用路径。研究为企业优化激励政策提供了理论依据,同时强调了在设计激励方案时需兼顾物质与非物质因素,并结合组织文化特点制定个性化策略,从而全面提升企业创新能力。

Abstract

  With the advent of economic globalization and the knowledge economy, corporate innovation capability has become a critical source of core competitiveness. As a key instrument for stimulating employee creativity, employee incentive mechanisms play a profound role in enhancing corporate innovation capabilities. This study aims to explore the relationship between employee incentive mechanisms and corporate innovation capabilities, as well as to analyze the specific effects of different types of incentive measures on corporate innovation behaviors. A mixed-methods approach combining quantitative and qualitative research was adopted, collecting data from 300 enterprises across various industries through questionnaire surveys, with structural equation modeling applied for data analysis. The results indicate that both material and non-material incentives significantly contribute to the enhancement of corporate innovation capabilities, with non-material incentives demonstrating a more pronounced effect, particularly in terms of stimulating intrinsic employee motivation and fostering team collaboration. Additionally, the study reveals that the effectiveness of incentive mechanisms is moderated by organizational culture and leadership style. A notable contribution of this research lies in its decomposition of incentive mechanisms into multiple dimensions for in-depth analysis, as well as the introduction of the mediating variable "employee innovation willingness" to uncover the underlying pathways of influence. This study provides theoretical support for enterprises to optimize their incentive policies, emphasizing the need to balance material and non-material factors in designing incentive schemes while tailoring strategies according to organizational cultural characteristics, thereby comprehensively enhancing corporate innovation capabilities.
