在全球化背景下,跨国企业面临着日益复杂的跨文化管理挑战,这对其经营绩效和可持续发展具有深远影响。本研究旨在探讨跨文化管理在跨国企业中的应用现状及其面临的挑战,并提出相应的优化策略。研究采用定性与定量相结合的方法,通过问卷调查、深度访谈及案例分析,收集来自不同国家和地区的企业管理者和员工的数据。结果显示,文化差异对沟通效率、团队协作及决策制定等方面产生显著影响,而有效的跨文化管理能够提升组织的适应能力和竞争力。研究发现,当前跨国企业在跨文化管理中普遍面临文化冲突频发、本土化策略不足以及文化培训体系不完善等问题。本研究创新性地提出了基于文化智能(CQ)的跨文化管理框架,强调从认知、情感和行为三个维度提升个体和组织的文化适应能力。该框架为跨国企业提供了一种系统化的解决方案,有助于其更好地应对全球化背景下的文化挑战。研究的主要贡献在于深化了对跨文化管理实践的理解,并为相关理论的发展提供了实证支持,同时为企业制定更有效的跨文化管理策略提供了参考依据。

Abstract
In the context of globalization, multinational enterprises are confronted with increasingly complex cross-cultural management challenges, which have profound implications for their operational performance and sustainable development. This study aims to investigate the current application status of cross-cultural management in multinational enterprises and the challenges they face, while proposing corresponding optimization strategies. A mixed-methods approach was employed, combining questionnaires, in-depth interviews, and case studies to gather data from managers and employees across different countries and regions. The findings reveal that cultural differences significantly impact communication efficiency, team collaboration, and decision-making processes. However, effective cross-cultural management can enhance an organization's adaptability and competitiveness. It was also discovered that multinational enterprises commonly encounter issues such as frequent cultural conflicts, insufficient localization strategies, and inadequate cultural training systems. Innovatively, this study proposes a cross-cultural management fr amework based on cultural intelligence (CQ), which emphasizes enhancing cultural adaptability at both individual and organizational levels through cognitive, emotional, and behavioral dimensions. This fr amework offers multinational enterprises a systematic solution to better address cultural challenges in the era of globalization. The primary contribution of this research lies in deepening the understanding of cross-cultural management practices and providing empirical support for the development of relevant theories, while offering reference points for enterprises to develop more effective cross-cultural management strategies.
