新兴行业薪酬结构对人才吸引的作用
摘 要
随着新兴行业的快速发展,其对高素质人才的需求日益增长,而薪酬结构作为吸引和留住人才的核心因素之一,成为学术界与实践领域关注的焦点。本研究旨在探讨新兴行业薪酬结构对人才吸引力的作用机制,并分析不同薪酬要素在其中的具体影响。研究采用定量与定性相结合的方法,通过问卷调查收集了500份有效样本数据,并运用结构方程模型(SEM)进行数据分析。结果表明,薪酬结构中的基本工资、绩效奖金、长期激励以及非货币福利等要素对人才吸引力具有显著正向影响,其中长期激励的作用尤为突出。此外,研究发现行业特性与职业发展阶段对薪酬结构的影响存在调节效应,这为薪酬设计提供了更具针对性的参考依据。

Abstract
With the rapid development of emerging industries, the demand for high-quality talents is increasing, and the salary structure, as one of the core factors to attract and retain talents, has become the focus of academic and practical fields. The purpose of this study is to explore the mechanism of salary structure in emerging industries on talent attraction and analyze the specific influence of different salary factors. The study used quantitative and qualitative method, collected 500 valid sample data through questionnaire survey, and used structural equation model (SEM) for data analysis. The results show that the basic salary, performance bonus, long-term incentive and non-monetary benefits in the salary structure have a significant positive impact on the talent attraction, especially the long-term incentive. In addition, the study found that the influence of industry characteristics and career development stage on the salary structure is regulated, which provides a more targeted reference for the salary design.
