企业薪酬与福利组合对员工忠诚度的影响

摘    要

  随着经济环境的快速变化和市场竞争的日益激烈,员工忠诚度已成为企业可持续发展的重要保障。本研究旨在探讨企业薪酬与福利组合对员工忠诚度的影响机制,以期为企业优化人力资源管理策略提供理论支持。研究基于社会交换理论和激励理论,通过问卷调查法收集了来自不同行业305名员工的数据,并运用结构方程模型进行实证分析。结果表明,薪酬水平和福利多样性均对员工忠诚度具有显著正向影响,且心理契约在这一过程中起到部分中介作用。此外,研究发现工作满意度在薪酬与福利组合对员工忠诚度的影响中具有调节效应,即当员工的工作满意度较高时,薪酬与福利的积极作用更为显著。本研究的创新点在于同时考虑了薪酬与福利的综合效应,并引入心理契约和工作满意度作为中介与调节变量,揭示了其内在作用机制。

Abstract 
  With the rapid change of economic environment and the increasingly fierce market competition, employee loyalty has become an important guarantee for the sustainable development of enterprises. This study aims to explore the influence mechanism of the enterprise compensation and welfare combination on the employee loyalty, in order to provide theoretical support for the enterprise to optimize the human resource management strategies. Based on social exchange theory and incentive theory, the study collected data from 305 employees in different industries through questionnaire survey, and conducted empirical analysis using structural equation model. The results show that both the compensation level and welfare diversity have a significant positive impact on employee loyalty, and the psychological contract plays a partial mediating role in this process. Moreover, the study found that job satisfaction had a moderating effect in the effect of salary and welfare combination on employee loyalty, that is, when the job satisfaction is high, the positive effect of salary and benefits is more significant. The innovative point of this study is the combined effect of compensation and welfare, and the introduction of psychological contract and job satisfaction as intermediary and regulatory variables, revealing the internal mechanism of action.
