摘 要
企业领导力对员工工作态度的影响研究旨在探讨不同领导风格如何塑造员工的工作态度。随着现代企业管理模式的变革,领导力作为组织效能的关键因素日益受到关注。本研究基于社会交换理论和领导-成员交换理论,通过问卷调查法收集了来自15家不同类型企业的826份有效样本数据,运用结构方程模型进行实证分析。研究发现,变革型领导力对员工工作满意度、组织承诺和职业忠诚度具有显著正向影响,而交易型领导力则主要通过绩效奖励机制间接影响员工态度。创新之处在于首次引入心理安全感作为中介变量,验证了其在领导力与工作态度之间的桥梁作用。研究结果表明,良好的领导行为不仅能够提升员工个体层面的工作积极性,更能从整体上优化组织氛围,为构建和谐劳动关系提供理论依据,为企业管理者提供了科学有效的领导力发展路径参考。

Abstract
This study investigates the impact of corporate leadership on employee work attitudes, exploring how different leadership styles shape employee attitudes. As modern enterprise management models evolve, leadership has become an increasingly critical factor in organizational effectiveness. Based on social exchange theory and leader-member exchange theory, this research collected 826 valid samples from 15 enterprises of various types through a questionnaire survey method and employed structural equation modeling for empirical analysis. The findings indicate that transformational leadership has a significantly positive effect on employee job satisfaction, organizational commitment, and occupational loyalty, whereas transactional leadership primarily influences employee attitudes indirectly through performance reward mechanisms. An innovative aspect of this study is the introduction of psychological safety as a mediating variable, which validates its bridging role between leadership and work attitudes. The results suggest that effective leadership behaviors not only enhance individual-level work enthusiasm but also optimize the overall organizational atmosphere, providing theoretical support for building harmonious labor relations and offering scientifically sound and effective pathways for leadership development to enterprise managers.
