摘 要
随着社会经济的快速发展,组织对员工工作绩效的要求日益提高,而情绪智力作为个体的重要心理特质,在工作环境中扮演着关键角色。本研究旨在探讨员工情绪智力对工作绩效的影响机制,通过文献综述发现情绪智力不仅直接影响工作绩效,还可能通过工作投入、组织公民行为等中介变量间接产生作用。为验证假设,本研究采用问卷调查法,选取某地区多个行业的850名员工为样本,运用结构方程模型进行数据分析。结果表明,情绪智力与工作绩效呈显著正相关关系,其中情绪知觉、情绪理解维度对工作绩效有直接促进作用;情绪调节维度则主要通过提升工作投入和组织公民行为间接影响工作绩效。此外,领导-成员交换关系在情绪智力影响工作绩效的过程中起到调节作用,高质量的领导-成员交换能够增强情绪智力对工作绩效的积极影响。

ABSTRACT
With the rapid development of social economy, organizations increasingly require employees' work performance, and emotional intelligence, as an important psychological trait of individuals, plays a key role in the work environment. This study aims to explore the mechanism of employee emotional intelligence on work performance, and through the literature review found that emotional intelligence not only directly affects work performance, but also may act indirectly through intermediary variables such as work input and organizational citizen behavior. To test the hypothesis, this study used questionnaire survey method, selected 850 employees from multiple industries in a certain region, and used structural equation model for data analysis. The results show that emotional intelligence is positively correlated with work performance, in which emotional perception and emotional understanding dimension directly promote work performance; emotional regulation dimension indirectly affects work performance by improving work input and organizing civic behavior. Moreover, the leader-member exchange relationship plays a regulatory role in the process of emotional intelligence influencing work performance, and high-quality leadership-member exchange is able to enhance the positive impact of emotional intelligence on job performance.
