员工远程工作适应性与工作效率的关系研究

随着信息技术的发展和工作模式的变革,远程工作逐渐成为一种常见的工作形式。本研究旨在探讨员工远程工作适应性与工作效率之间的关系,以期为组织管理和人力资源配置提供理论依据和实践指导。基于社会交换理论和自我决定理论,通过问卷调查法收集了来自不同行业325名员工的数据,采用结构方程模型进行数据分析。研究发现,员工远程工作适应性对工作效率有显著正向影响,其中心理资本在二者之间起部分中介作用,表明具有较高心理资本水平的员工能够更好地适应远程工作环境并提高工作效率;工作家庭冲突在二者之间起调节作用,当工作家庭冲突较低时,远程工作适应性对工作效率的促进作用更为明显。本研究创新性地引入心理资本和工作家庭冲突作为中介变量和调节变量,丰富了远程工作适应性与工作效率关系的研究内容,拓展了相关理论的应用范围。

ABSTRACT
With the development of information technology and the change of working mode, remote work has gradually become a common form of work. The purpose of this study is to explore the relationship between employee remote work adaptability and work efficiency, in order to provide theoretical basis and practical guidance for organizational management and human resource allocation. Based on social exchange theory and self-determination theory, data from 325 employees in different industries were collected by questionnaire survey, using a structural equation model. The study found that employees' remote working adaptability has a significant positive impact on work efficiency, in which psychological capital plays a partial intermediary role between the two, indicating that employees with high psychological capital level can better adapt to the remote working environment and improve work efficiency; work and family conflict plays a regulating role between the two, and when working and family conflicts are low, remote working adaptability promotes work efficiency is more obvious. This study innovatively introduced psychological capital and work-family conflict as mediation and mediating variables and regulatory variables, enriched the research content of the relationship between remote work adaptability and work efficiency, and expanded the application scope of related theories.
