摘 要
随着全球化竞争加剧和市场环境的快速变化,企业变革成为必然选择,而员工参与度在其中扮演着关键角色。本研究旨在探讨员工参与度对企业变革管理成功的影响,基于社会交换理论和组织支持理论,通过问卷调查法收集了来自不同行业的325家企业共计1625份有效样本数据,运用结构方程模型进行数据分析。结果表明,员工参与度对变革管理成功具有显著正向影响,具体体现在变革认知、情感承诺和行为投入三个维度上;同时发现领导支持在这一关系中起到重要的调节作用,当领导给予足够支持时,员工参与度对变革成功的促进效果更为明显。此外,还证实了员工参与度能够通过提升组织信任间接影响变革管理成效。

ABSTRACT
With the intensification of global competition and the rapid change of market environment, enterprise change has become an inevitable choice, and employee participation plays a key role in it. This study aims to explore the impact of employee participation on the success of enterprise change management. Based on social exchange theory and organizational support theory, a total collected 1625 valid sample data from 325 enterprises in different industries through questionnaire survey, and the structural equation model was used for data analysis. The results show that employee participation has a significant positive impact on the success of change management, which is embodied in the three dimensions of change cognition, emotional commitment and behavioral input. Meanwhile, it is found that the leadership support plays an important role in this relationship. When the leadership gives sufficient support, employee participation promotes reform success more obvious. In addition, it is confirmed that employee engagement can indirectly affect the effectiveness of change management by enhancing organizational trust.
