摘 要
随着全球化进程加速和市场竞争加剧,企业创新成为获取竞争优势的关键因素,创业团队作为企业创新的核心力量,其构成对创新绩效有着重要影响。本研究旨在探讨创业团队构成与企业创新绩效之间的关系,基于资源基础理论和社会资本理论,以我国高新技术产业的120家创业型企业为样本,通过问卷调查法收集数据,并运用结构方程模型进行实证分析。结果表明,创业团队成员异质性对企业创新绩效有显著正向影响,其中知识异质性和经验异质性能够促进技术创新和管理创新,而价值观异质性在一定程度上会增加冲突成本,但可通过有效的沟通机制和领导协调得以缓解;团队规模适度扩大有助于提升创新绩效,过小或过大均不利于资源整合与利用;核心成员持股比例与创新绩效呈倒U型关系,适当提高核心成员持股比例可增强其责任感和创造力,但过高则可能引发内部权力斗争。本研究创新性地将创业团队构成要素细化并量化分析其对企业创新绩效的影响路径,为企业构建高效创业团队提供了理论依据和实践指导,丰富了创业管理和创新管理领域的研究成果。

Abstract
As globalization accelerates and market competition intensifies, corporate innovation has become a critical factor in gaining competitive advantages. Entrepreneurial teams, as the core force driving corporate innovation, play a significant role in influencing innovation performance. This study aims to explore the relationship between entrepreneurial team composition and corporate innovation performance. Grounded in resource-based theory and social capital theory, this research employs a sample of 120 entrepreneurial firms from China’s high-tech industry, collecting data through a questionnaire survey method and conducting empirical analysis using structural equation modeling. The results indicate that member heterogeneity within entrepreneurial teams exerts a significantly positive impact on corporate innovation performance. Specifically, knowledge heterogeneity and experience heterogeneity promote technological and managerial innovations, while value heterogeneity may increase conflict costs but can be mitigated through effective communication mechanisms and leadership coordination. Moderately expanding team size enhances innovation performance, whereas teams that are too small or too large hinder resource integration and utilization. The relationship between the equity ownership ratio of core members and innovation performance follows an inverted U-shaped curve; moderately increasing the equity ownership ratio of core members can enhance their sense of responsibility and creativity, yet excessively high ratios may trigger internal power struggles. Innovatively, this study refines and quantitatively analyzes the elements of entrepreneurial team composition, elucidating their influence paths on corporate innovation performance, thereby providing theoretical foundations and practical guidance for constructing efficient entrepreneurial teams and enriching the body of knowledge in entrepreneurship and innovation management.
