本文首先概述了职业倦怠现象,包括其定义、具体表现及独特特点,为后续分析奠定了理论基础。随后,聚焦于企业中层管理者,深入剖析了职业倦怠的成因,主要从工作压力、职业发展、组织支持及个体因素四个方面展开。工作压力方面,工作负荷过重与自主权不足是主要原因;职业发展上,缺乏晋升机会与工作目标模糊导致动力不足;组织支持层面,领导风格、沟通不畅及激励机制不完善是重要因素;个体因素则涉及个人特质、期望过高及身心健康问题。进一步,文章探讨了中层管理者职业倦怠对企业造成的多方面消极影响,如工作效率显著下降、团队士气低落、客户服务质量下滑及战略执行不力等,这些问题直接威胁到企业的整体运营与发展。最后,为有效应对中层管理者职业倦怠问题,本文提出了针对性的策略建议:通过明确工作目标提升执行力,营造积极向上的企业文化以增强团队凝聚力,强化服务意识与培训以提升服务质量,并制定详细执行计划以确保企业战略的有效落地。这些策略旨在为企业应对中层管理者职业倦怠提供实践指导,助力企业实现可持续发展。

Abstract
This article first outlines the phenomenon of occupational burnout, including its definition, specific manifestations, and unique characteristics, laying a theoretical foundation for subsequent analysis. Subsequently, focusing on middle-level managers in enterprises, the causes of occupational burnout were analyzed in depth, mainly from four aspects: work pressure, career development, organizational support, and individual factors. In terms of work pressure, excessive workload and lack of autonomy are the main reasons; In terms of career development, the lack of promotion opportunities and vague work goals lead to insufficient motivation; At the organizational support level, leadership style, poor communication, and imperfect incentive mechanisms are important factors; Individual factors involve personal traits, high expectations, and physical and mental health issues. Furthermore, the article explores the various negative impacts of middle-level manager burnout on enterprises, such as significant decline in work efficiency, low team morale, declining customer service quality, and inadequate strategic execution. These issues directly threaten the overall operation and development of enterprises. Finally, in order to effectively address the issue of occupational burnout among middle-level managers, this article proposes targeted strategic suggestions: improving execution by clarifying work goals, creating a positive and upward corporate culture to enhance team cohesion, strengthening service awareness and training to improve service quality, and developing detailed execution plans to ensure the effective implementation of corporate strategies. These strategies aim to provide practical guidance for enterprises to cope with the burnout of middle-level managers and help them achieve sustainable development.
