摘 要
在全球经济竞争日益激烈和技术创新快速迭代的背景下,企业创新文化对员工创造力的激发作用已成为学术界与实践领域的研究热点。本研究旨在探讨企业创新文化的构成要素及其对员工创造力的促进机制,并通过实证分析揭示二者之间的内在关联。研究采用问卷调查法与结构方程模型相结合的方法,选取国内多个行业中的300家企业作为样本,收集并分析了相关数据。结果显示,企业创新文化的核心维度包括开放性、支持性、风险承担和团队协作,这些因素共同作用于员工创造力的提升。此外,心理安全感在这一过程中发挥了显著的中介作用,表明良好的创新文化能够通过增强员工的心理安全感来激发其创造力。本研究的创新点在于首次将心理安全感纳入分析框架,并从多维度视角深入剖析了企业创新文化的作用机制。研究结果不仅为企业构建创新型组织提供了理论依据,还为管理者优化企业文化以提升员工创造力提出了具体建议,从而为推动企业可持续发展贡献了重要价值。

ABSTRACT
In the context of increasingly intense global economic competition and rapid technological innovation, the role of corporate innovation culture in stimulating employee creativity has become a research hotspot in both academic and practical domains. This study aims to explore the constitutive elements of corporate innovation culture and its promoting mechanism on employee creativity, revealing the intrinsic link between the two through empirical analysis. By combining questionnaire surveys with structural equation modeling, this research selected 300 enterprises across multiple industries in China as samples to collect and analyze relevant data. The results indicate that the core dimensions of corporate innovation culture include openness, supportiveness, risk-taking, and teamwork, all of which collectively contribute to enhancing employee creativity. Moreover, psychological safety plays a significant mediating role in this process, suggesting that a favorable innovation culture can stimulate creativity by strengthening employees' psychological safety. A notable contribution of this study is the first integration of psychological safety into the analytical fr amework, providing an in-depth examination of the functioning mechanism of corporate innovation culture from a multidimensional perspective. The findings not only offer theoretical support for organizations aiming to build innovative cultures but also provide specific recommendations for managers to optimize corporate culture and enhance employee creativity, thereby contributing significantly to the sustainable development of enterprises.
