摘 要
随着现代社会工作与家庭角色冲突加剧,员工面临的工作-家庭平衡问题日益突出,成为影响企业人力资源管理的重要因素。本研究旨在探讨员工工作家庭平衡政策对企业吸引力的影响,基于社会交换理论和资源保存理论,构建了包含工作家庭平衡政策、企业吸引力以及中介变量和调节变量的理论模型。通过问卷调查法收集来自不同行业企业的632份有效样本数据,运用结构方程模型进行数据分析。研究结果表明,工作家庭平衡政策对员工感知的企业吸引力具有显著正向影响;其中,工作支持性政策和家庭支持性政策均能提升企业吸引力,且工作支持性政策的影响更为显著;员工的工作满意度在二者关系间起部分中介作用;组织承诺在该关系中起到调节作用,高组织承诺水平下工作家庭平衡政策对企业吸引力的促进作用更强。

Abstract
With the increasing conflict between work and family role in modern society, the problem of work-family balance faced by employees has become increasingly prominent, becoming an important factor affecting the human resource management of enterprises. This study aims to explore the influence of work-family balance policy on corporate attractiveness, based on the theory model including mediation and regulation variables based on social exchange theory and resource preservation theory.632 valid sample data from enterprises in different industries were collected through questionnaire survey, and the structural equation model was used for data analysis. The results show that the working family balance policy has a significant positive effect on the enterprise attractiveness perceived by employees. Among them, both the work supportive policies and family supportive policies can enhance the attractiveness of the enterprise more than in the relationship, the organization commitment plays a regulating role in the relationship, and the working family balance policy under high organizational commitment level.
